Short answer

Compare offers by monthly in-hand pay, then negotiate the structure (fixed pay, PF basis, NPS) as well as the total.

1. Know your real number

Before any conversation, convert each offer to monthly in-hand pay using the same assumptions. Two offers of ₹15 lakh can differ by thousands of rupees a month depending on the variable share, PF basis and insurance. Use the in-hand salary calculator to see the difference.

2. Research the range

Look up salary ranges for your role, city and experience from several sources, and prepare a range rather than one number. Know your walk-away figure before the call, expressed as monthly take-home.

3. Negotiate the structure, not only the total

  • Fixed versus variable. Shifting money from variable to fixed pay raises guaranteed take-home.
  • Joining and relocation bonuses. Check the clawback period if you leave early.
  • Employer NPS. Can lower tax in the new regime without reducing your retirement savings.
  • PF wage. Asking for PF on the capped wage increases cash in hand.
  • Notice period and buyout. A shorter notice can be worth as much as a bonus.
  • Review timeline. Ask for a six-month appraisal if the offer cannot move.

4. Be specific and be kind

Say what you want and why: "Based on my experience with these systems and the market range, I was hoping for ₹X fixed." Express enthusiasm for the role. Employers negotiate better with candidates they expect to join.

5. Get it in writing

Make sure the final offer letter shows the fixed and variable split, the components of CTC, and every clause on bonuses and recovery. If something was agreed on a call, ask for it in the letter.

A quick checklist

  1. Calculate in-hand pay for the current and new offers.
  2. Decide a target and a walk-away number.
  3. List two or three structure changes you would accept instead of a higher total.
  4. Confirm the tax regime your payroll applies by default.
  5. Get the final terms in writing.
